Mediating Role of Burnout between Job Demands-Control Model (JDC) and Psychological Well-Being in Healthcare Professionals in Pakistan
Integrating the Job Demands-Control model with the Conservation of Resource Theory, this study aimed at measuring the direct effects of both the job components i.e job demands and control on the psychological well-being of the healthcare professionals in hospitals of Karachi. Simultaneously, the study also investigated the roles of burnout as a mediator, and JC as a moderator while examining the damaging effects of demanding jobs on the said population. Data from a sample of 316 healthcare providers from different hospitals in Karachi were collected and then measured as per study objectives on Smart PLS. The analyses confirmed the direct and indirect effects of JD on PWB and burnout. The mediated effect of BO was also found to be significant with the JD and PWB. However, the effects of JC were insignificant as a moderator between JD and BO. Nevertheless, JC showed significant positive effects in enhancing the PWB of the healthcare professionals directly.The findings of the study added interesting empirical evidence to the literature of job stress. The results indicated that the healthcare professionals are confronted with a demanding job that causes burnout and ultimately becomes a reason for decreased PWB. The resources provided in terms of control over job do not seem to be sufficient enough to help employees cope with the damaging effects of such jobs. With such findings, the study also presented various practical implications to the different stakeholders. From sustainability standpoint, this study urged upon the need to balance job demands and job control in order to design psychologically healthy jobs
