Emberi erőforrás menedzsment gyakorlatok a lean termelési rendszerben – a stratégiai célok hatása használatukra és működési teljesítményre gyakorolt hatásukra ; It's title in English: Human resource practices in lean production system – the impact of strategic goals on their use and effectiveness

Absztrakt: A tanulmány elméletileg alapoz meg egy olyan kutatást, amely a stratégiai célok (költség, minőség) hatását vizsgálja a lean termelési rendszer emberi erőforrás menedzsment gyakorlatainak használatára, illetve ezen gyakorlatok teljesítményhez való hozzájárulására. A dolgozatban ennek megfelelően helyet kap a lean termelési rendszer szocio-technikai megközelítésének elméleti modellje amely a tevékenységmenedzsment és az emberi erőforrás menedzsment legjobb gyakorlatainak integrációjára épít. Bár a stratégia és a lean termelés kapcsolata érdeklődésre számot tartó terület, ez a modell marginalizálja a kérdést. Lévén a modell szerint a lean termelés minden stratégiai cél esetén hasonlóan épül fel. A termelésmenedzsment és emberi erőforrás menedzsment irodalomból a legjobb illeszkedés és a legjobb gyakorlatok kiterjedtségét vizsgáló megközelítések (un. ötvöző megközelítés) elégséges alapot szolgálnak a kutatási kérdések megalapozásához. A kutatási modell (lean termelés szervezeti gravitációja) kidolgozása mellett a korábbi empirikus kutatások változóinak felhasználásával a lean termelés technikai és emberi erőforrás gyakorlatai és a releváns működési teljesítmény mutatók is meghatározásra kerülnek. ; Abstract: This study builds the fundation of a subsequent empirical research that aims to scrutinize the impact of manufacturing strategic goals on human resource practices (level of use, effectiveness) in lean environment. First, the study introduces the theoretical model of socio-technical lean prodcution system (lean organization logic) that integrates the best practices of operations management and human resource managment. The model is in accordence with best practice approach (universal orientation), so the possible impact of strategic orientation on the lean production system is marginalized. However, other approaches like the best fit (strategic choice) and mixed approaches of human resource practices draw attention to the important role of strategic orientation. Following these approaches this study developes a research model that claims that quality-orientated lean firms (differentiators) rely on high performance work system practices to a greater extent than cost-orieted lean firms (cost leaders), and they employ these practices more effectively. Based previous survey-based socio-technical lean production studies the study also overviews the operationalization of lean production techniques, high performance work system practices and operational performance measures.
